Make money, hire mercenaries and go from there, you'll get it. It'll be exceptionally difficult to unlock all 6 spots without joining a faction but that's the point. If you don't like the added challenge you can ease up the recruiting difficulty and you'll open one spot per level of ease.
Not that i have seen. If you can catch the caravan or other party, you can talk to them and change out troops at the least. Cant remember if you can check their inventory though. If i cant catch my caravans, i usually wait till they get captured and escape, to change out their gear, but im playing with mods like bannerking, so yeah.
